Abstract

This study quantitatively examines the effect of the commanding officer’s transformational leadership on the discipline, work motivation, and performance of crew members aboard KRI Frans Kaisiepo-368 within the Indonesian Navy. An explanatory survey design was employed using five-point Likert questionnaires administered to 68 respondents drawn from a population of 82 personnel. Instrument quality met psychometric standards: all item–total correlations exceeded 0.30 and Cronbach’s alpha ranged from 0.87 to 0.92. Hypotheses were tested using multiple linear regression in SPSS, after confirming the classical assumptions of normality, absence of multicollinearity, and homoscedasticity. Results show positive and statistically significant effects of transformational leadership on all dependent variables. For discipline, the coefficient of determination was R² = 0.56, indicating that 56% of variance in discipline is explained by leadership. For work motivation, R² = 0.55 with p = 0.000. For crew performance, R² = 0.56 with p = 0.000. The unstandardized regression coefficient, B = 0.45, and standardized beta, 0.60, indicate that a one-unit increase in leadership scores is associated with a significant rise in discipline, motivation, and performance. Model estimates, therefore, support the theoretical expectation that the commanding officer’s transformational behaviors exert a substantive and beneficial influence on individual and collective outputs aboard the vessel. Practical implications recommend reinforcing idealized influence, inspirational motivation, intellectual stimulation, and individualized consideration through structured briefings, coaching, and periodic feedback in operational units. The evidence confirms the effectiveness of transformational leadership in strengthening discipline, energizing motivation, and elevating performance.
