ABSTRACTThe purpose of this study is to analyze the effect of intrinsic and extrinsic motivation on employee performance with organizational commitment as a mediating variable. The population is all employees at Semarang City Land Office as many as 149 people. Samples were taken by all members of the population by census method and 142 people could be processed. The method of analysis of this research is path analysis. The results of the analysis of intrinsic motivation have a significant positive effect on organizational commitment so that the higher the intrinsic motivation, the higher the organizational commitment. Extrinsic motivation has a significant positive effect on organizational commitment, so that the higher the extrinsic motivation, the higher the organizational commitment. Organizational commitment has a significant positive effect on employee performance, so that it means the higher organizational commitment the higher employee performance. Intrinsic motivation has a significant positive effect on employee performance, so that the higher the intrinsic motivation, the higher the employee's performance. Extrinsic motivation has a significant positive effect on employee performance, so it means the higher the extrinsic motivation, the higher the employee's performance. Sobel test results indicate intrinsic motivation has a positive influence on employee performance with organizational commitment as a mediating variable. Extrinsic motivation has a positive effect on employee performance with organizational commitment as a mediating variable. ABSTRAKTujuan dari penelitian ini menganalisis pengaruh motivasi intrinsik dan ekstrinsik terhadap kinerja pegawai dengan komitmen organisasi sebagai variabel mediasi. Populasinya seluruh pegawai di Kantor Pertanahan Kota Semarang sebanyak 149 orang. Sampel diambil oleh semua anggota populasi dengan metode sensus dan bisa diolah sebanyak 142 orang. Metode analisis penelitian ini adalah analisis jalur. Hasil analisis motivasi intrinsik berpengaruh positif signifikan terhadap komitmen organisasi sehingga diartikan semakin tinggi motivasi intrinsik maka semakin tinggi komitmen organisasi. Motivasi ekstrinsik berpengaruh positif signifikan terhadap komitmen organisasi, sehingga diartikan semakin tinggi motivasi ekstrinsik maka semakin tinggi komitmen organisasi. Komitmen organisasi berpengaruh positif signifikan terhadap kinerja pegawai, sehingga diartikan semakin tinggi komitmen organisasi maka semakin tinggi kinerja pegawai. Motivasi intrinsik berpengaruh positif signifikan terhadap kinerja pegawai, sehingga diartikan semakin tinggi motivasi intrinsik maka semakin tinggi kinerja pegawai. Motivasi ekstrinsik berpengaruh positif signifikan terhadap kinerja pegawai, sehingga diartikan semakin tinggi motivasi ekstrinsik maka semakin tinggi kinerja pegawai. Hasil uji sobel menunjukkan motivasi intrinsik memiliki pengaruh positif terhadap kinerja pegawai dengan komitmen organisasi sebagai variabel mediasi. Motivasi ekstrinsik berpengaruh positif terhadap kinerja pegawai dengan komitmen organisasi sebagai variabel mediasi.
