Pengaruh Sistem Kerja Kontrak, Kompensasi, dan Career Path terhadap Corporate Performance Karyawan PT Telkom Jayapura dengan Kinerja Karyawan sebagai Variabel Intervening

Abstract

Penelitian ini bertujuan untuk mengkaji bagaimana pengaruh sistem kerja kontrak, kompensasi, dan jalur karier terhadap corporate performance karyawan PT Telkom Jayapura, dengan kinerja karyawan sebagai variabel mediasi. Keunikan studi ini terletak pada konteks geografisnya yang berfokus di wilayah timur Indonesia sebuah kawasan yang masih jarang menjadi perhatian dalam kajian serupa serta penggunaan pendekatan analisis kuantitatif dengan metode Structural Equation Modeling (SEM) berbasis SmartPLS. Data dikumpulkan melalui survei terhadap seluruh karyawan kontrak yang berjumlah 40 orang, menggunakan teknik sampling jenuh. Temuan penelitian menunjukkan bahwa sistem kerja kontrak berpengaruh signifikan terhadap kinerja maupun corporate performance, sedangkan jalur karier hanya berpengaruh terhadap kinerja saja. Sementara itu, kompensasi tidak menunjukkan pengaruh signifikan terhadap kinerja maupun corporate performance. Selain itu, kinerja tidak terbukti secara signifikan memediasi hubungan antara ketiga variabel independen terhadap corporate performance. Secara praktis, hasil ini menyarankan agar manajemen PT Telkom Jayapura memperkuat struktur sistem kerja kontrak serta meninjau kembali strategi kompensasi dan pengembangan karier yang diterapkan. Dari sisi teoritis, penelitian ini memberikan kontribusi pada pengembangan literatur manajemen sumber daya manusia, khususnya dalam konteks perusahaan BUMN di wilayah Indonesia timur.   This study aims to examine the influence of contract work systems, compensation, and career path on the corporate performance of employees at PT Telkom Jayapura, with employee performance as a mediating variable. The novelty of this research lies in its geographical focus on Eastern Indonesia—an area that remains underexplored in similar studies—and its use of the SmartPLS-based Structural Equation Modeling (SEM) approach. Employing a quantitative method through a survey, data were collected from all contract employees at PT Telkom Jayapura, totaling 40 respondents using a saturated sampling technique. The results reveal that the contract work system has a significant impact on both employee performance and corporate performance, while career path only influences employee performance. Conversely, compensation does not have a significant effect on either employee performance or corporate performance. Furthermore, employee performance does not significantly mediate the relationship between contract work systems, compensation, or career path and corporate performance. Practically, these findings highlight the need for PT Telkom Jayapura’s management to strengthen its contract work system and re-evaluate its compensation strategies and career development programs. Theoretically, this research contributes to the human resource management literature, particularly in the context of state-owned enterprises operating in Eastern Indonesia.
