Penelitian ini bertujuan mengevaluasi kompetensi kerja, efektivitas pelatihan, beban kerja, serta pemanfaatan sistem digital dalam mendukung kinerja anggota pada Kantor Inspektorat Pengawasan Daerah (Itwasda) Polda Sulawesi Selatan. Menggunakan pendekatan kualitatif melalui observasi tidak terstruktur, wawancara mendalam, dan analisis dokumentasi, penelitian ini mengeksplorasi dinamika faktor individual dan organisasional yang memengaruhi pelaksanaan tugas pengawasan internal. Hasil penelitian menunjukkan bahwa kompetensi anggota dipengaruhi oleh kombinasi faktor pengetahuan, keterampilan, pengalaman, motivasi, kemampuan intelektual, kondisi emosional, serta budaya organisasi. Pelatihan berpotensi meningkatkan kompetensi, namun efektivitasnya sangat bergantung pada ketepatan analisis kebutuhan, pemilihan metode, dan konsistensi evaluasi. Beban kerja yang tinggi teridentifikasi sebagai kendala utama yang menghambat produktivitas, meskipun digitalisasi melalui aplikasi Dumas terbukti mampu mengurangi beban administratif dan meningkatkan akuntabilitas penanganan aduan. Secara keseluruhan, temuan ini menegaskan pentingnya manajemen SDM strategis dalam mendukung efektivitas fungsi pengawasan internal. Penelitian ini merekomendasikan penguatan analisis kebutuhan pelatihan, penataan beban kerja yang proporsional, serta optimalisasi penggunaan sistem digital untuk meningkatkan kualitas kinerja dan tata kelola di lingkungan Itwasda Polda Sulsel. This research aims to evaluate work competencies, training effectiveness, workload, and the use of digital systems in supporting the performance of members of the Regional Supervisory Inspectorate (Itwasda) of the South Sulawesi Regional Police. Using a qualitative approach through unstructured observation, in-depth interviews, and documentation analysis, this study explores the dynamics of individual and organizational factors that influence the implementation of internal supervision tasks. A combination of factors, including knowledge, skills, experience, motivation, intellectual ability, emotional condition, and organizational culture, influence member competency, as the results demonstrate. The accuracy of needs analysis, method selection, and consistency of evaluation heavily influence the effectiveness of training, which has the potential to improve competence. High workloads were identified as a major obstacle to productivity, although digitization through the Dumas application has been proven to reduce administrative burdens and improve accountability in handling complaints. Overall, these findings emphasize the importance of strategic human resource management in supporting the effectiveness of internal oversight functions. This study recommends strengthening training needs analysis, structuring a proportional workload, and optimizing the use of digital systems to improve performance quality and governance within the South Sulawesi Regional Police Internal Oversight Division.
