Penelitian ini bertujuan menganalisis pengaruh flexible work arrangement dan work-life balance terhadap employee performance melalui work engagement pada pegawai hybrid. Kebaruan penelitian ini terletak pada pengujian model mediasi work engagement dalam menjelaskan hubungan antara pengaturan kerja fleksibel, keseimbangan hidup-kerja, dan kinerja pegawai pada sistem kerja hybrid di sektor jasa perusahaan teknologi. Penelitian ini menggunakan pendekatan kuantitatif dengan jenis explanatory research. Data dikumpulkan melalui kuesioner terhadap 261 pegawai hybrid di sektor jasa perusahaan teknologi wilayah Jawa dan Bali. Teknik pengambilan sampel menggunakan purposive sampling, sedangkan analisis data dilakukan dengan Structural Equation Modeling berbasis Partial Least Squares melalui bootstrapping 5.000 subsamples. Hasil penelitian menunjukkan bahwa flexible work arrangement dan work-life balance berpengaruh signifikan terhadap work engagement. Work engagement juga berpengaruh signifikan terhadap employee performance. Namun, flexible work arrangement dan work-life balance tidak berpengaruh langsung secara signifikan terhadap employee performance. Hasil mediasi menunjukkan bahwa work engagement memediasi pengaruh flexible work arrangement terhadap employee performance, tetapi tidak memediasi pengaruh work-life balance terhadap employee performance. Temuan ini menegaskan bahwa kinerja pegawai hybrid lebih banyak ditentukan oleh keterlibatan kerja daripada fleksibilitas atau keseimbangan hidup-kerja secara langsung. Implikasi penelitian ini menunjukkan pentingnya organisasi membangun kebijakan kerja hybrid yang mampu memperkuat keterlibatan pegawai. This study aims to analyze the effect of flexible work arrangement and work-life balance on employee performance through work engagement among hybrid employees. The novelty of this study lies in examining work engagement as a mediating mechanism that explains the relationship between flexible work practices, work-life balance, and employee performance in hybrid work settings within technology service firms. This study employed a quantitative approach with an explanatory research design. Data were collected using questionnaires from 261 hybrid employees working in technology service firms across Java and Bali. The sampling technique used purposive sampling, while data analysis was conducted using Partial Least Squares Structural Equation Modeling with 5,000 bootstrap subsamples. The results show that flexible work arrangement and work-life balance have significant effects on work engagement. Work engagement also has a significant effect on employee performance. However, flexible work arrangement and work-life balance do not have significant direct effects on employee performance. The mediation results indicate that work engagement mediates the effect of flexible work arrangement on employee performance, but does not mediate the effect of work-life balance on employee performance. These findings suggest that hybrid employee performance is shaped more strongly by work engagement than by flexibility or work-life balance directly. The study implies that organizations need to design hybrid work policies that strengthen employee engagement.
