This research is motivated by the importance of optimizing employee performance at LPP RRI Jember amid the dynamics of public organizations. The main issue concerns the effects of transformational leadership style, organizational culture, and compensation on employee performance, both directly and indirectly through job satisfaction as a mediating variable. This study aims to analyze and empirically examine the effects of these variables using a quantitative approach. Data were analyzed using the Partial Least Squares (PLS) technique with SmartPLS software, while data were collected through questionnaires distributed to all employees as respondents. The results indicate that transformational leadership style, organizational culture, and compensation simultaneously have positive effects on job satisfaction. Job satisfaction was also found to significantly mediate the effects of transformational leadership style and compensation on employee performance. However, organizational culture was found to have a significant direct effect on employee performance without being mediated by job satisfaction, while compensation had no direct effect on employee performance. Based on these findings, the management of LPP RRI Jember needs to strengthen organizational culture as a guide for workplace behavior while improving the effectiveness of leadership practices and compensation policies to foster employee satisfaction, productivity, and professionalism.
