Background: Teacher commitment is important in boarding schools where leadership, organizational culture, and character development interact. Objective: To examine the relationships of militaristic leadership and organizational culture with teacher commitment through character strengths at Taruna Nusantara Senior High School, Magelang, Indonesia. Methods: A sequential explanatory mixed-methods design combined a census of 84 teachers with interviews and observations. Regression and path analysis assessed the relationships. Two separate mediation models used Sobel tests and nonparametric bootstrapping with 10,000 resamples and percentile 95% confidence intervals. Results: Leadership and organizational culture were positively and significantly associated with character strengths and teacher commitment. Together, the two organizational predictors explained 59.9% of the variance in commitment. Character strengths partially mediated both relationships, with standardized indirect effects of 0.480 and 0.424. The corresponding unstandardized bootstrap estimates were 0.5036 (95% CI [0.3395, 0.6755]) and 0.5438 (95% CI [0.3700, 0.7438]). Both intervals excluded zero. Qualitative findings highlighted role modeling, discipline, empathy, and collegiality. Conclusion: The findings support integrating leadership, organizational culture, and character development in teacher management. Interpretation should consider the single-school setting, separate mediation models, and non-normal residuals in several regressions.
