Abstract

This study examines how algorithmic management and perceived organizational support influence organizational citizenship behavior by investigating employee trust as a mediating mechanism in digital logistics organizations. Drawing on social exchange theory and technology mediated work perspectives, this study explains how technology based management systems and organizational support practices shape employees willingness to demonstrate voluntary extra role behaviors. A quantitative explanatory design was employed using a cross sectional survey approach. Data were collected from employees working in digital logistics organizations through a structured questionnaire and analyzed using partial least squares structural equation modeling with SmartPLS. The structural model was evaluated using bootstrapping procedures to examine direct and indirect relationships among the constructs. The findings reveal that algorithmic management positively influences employee trust and organizational citizenship behavior. Perceived organizational support also demonstrates a positive effect on employee trust and organizational citizenship behavior. Furthermore, employee trust significantly enhances organizational citizenship behavior and partially mediates the relationships between algorithmic management, perceived organizational support, and organizational citizenship behavior. These findings indicate that technology based management systems do not automatically reduce employee commitment, but can strengthen positive workplace behaviors when implemented transparently and supported by organizational care. This study contributes to the digital human resource management literature by highlighting employee trust as an important psychological pathway through which algorithmic management and organizational support influence discretionary employee behavior. The findings suggest that digital organizations should balance algorithmic decision making with supportive organizational practices to maintain trust and encourage sustainable employee engagement.
