The disruption caused by Generative Artificial Intelligence (GenAI) is driving changes in human resource management, particularly regarding career development approaches and the enhancement of employee adaptability. This study aims to analyze the impact of career development on human resource (HR) performance, both directly and indirectly through employee adaptability. A quantitative approach was employed, utilizing integrated secondary data synthesis (meta-data synthesis) and aggregate regression modeling. Data were sourced from labor surveys, reports on AI adoption in the digital industry, and cross-sector productivity databases in Indonesia covering the 2023–2025 period, with the unit of analysis consisting of aggregate data from 18 economic sub-sectors. Data analysis was conducted using path analysis based on Structural Equation Modeling (SEM). The results indicate that career development has a positive effect on both employee adaptability (β = 0.612; p < 0.001) and HR performance (β = 0.341; p < 0.01). Employee adaptability also partially mediates the relationship between career development and HR performance, with an indirect effect of β = 0.285 (p < 0.01). These findings demonstrate that career development and employee adaptability are relevant factors in explaining HR performance amidst the evolution of GenAI. Career development initiatives that incorporate digital literacy and cognitive flexibility could serve as a strategic direction for preparing the workforce to navigate technological changes
