Abstract

This study aims to analyze and understand the role of compensation and work motivation in improving employee performance at Sarie Medika Clinic, Semarang Regency. This research employs a qualitative approach with a descriptive design to explore in depth the phenomena occurring in the field. Informants were selected using purposive sampling with criteria including medical and non-medical employees who have at least one year of work experience and are directly involved in service delivery. Data were collected through in-depth interviews, observation, and documentation. The data analysis technique used the interactive model of Miles, Huberman, and SaldaƱa, which includes data reduction, data display, and conclusion drawing. The results show that the compensation system at Sarie Medika Clinic consists of financial and non-financial compensation, but has not fully met the principle of fairness, particularly regarding the balance between workload and rewards. Work motivation is influenced by intrinsic and extrinsic factors, with intrinsic motivation playing a dominant role in driving performance. Employee performance is generally categorized as good, although it is constrained by high workload and limited human resources. Furthermore, this study finds that compensation influences performance through work motivation as a mediating variable. Therefore, improving employee performance requires fair compensation management and sustainable work motivation strategies.
