Abstract

Industri otomotif yang dinamis menuntut efisiensi operasional dan kualitas layanan tinggi, di mana Sumber Daya Manusia (SDM) menjadi inti keunggulan kompetitif. Penelitian ini dilatarbelakangi oleh fluktuasi kinerja operasional di Setiajaya Toyota Cibubur, khususnya pada metrik Service Berkala Internal (SBI), Ganti Oli, dan Warranty, yang mengindikasikan adanya pengaruh faktor non-teknis terhadap performa karyawan. Penelitian ini bertujuan menganalisis pengaruh kepemimpinan, lingkungan kerja, dan kompetensi terhadap kinerja karyawan, baik secara langsung maupun melalui kepuasan kerja sebagai variabel intervening. Metode yang digunakan adalah pendekatan kuantitatif dengan desain explanatory research. Data dikumpulkan melalui kuesioner berskala Likert kepada 73 karyawan menggunakan teknik sampel jenuh (sensus), dan dianalisis menggunakan Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS) dengan perangkat lunak SmartPLS 3. Temuan utama menunjukkan bahwa lingkungan kerja berpengaruh positif dan signifikan terhadap kepuasan kerja, namun kepuasan kerja tidak berpengaruh signifikan terhadap kinerja karyawan. Kepemimpinan tidak terbukti berpengaruh signifikan terhadap kepuasan kerja dalam konteks ini. Penelitian ini memberikan kontribusi teoritis mengenai batas-batas efektivitas kepuasan kerja sebagai mediator dalam industri dengan pengawasan target yang ketat, serta implikasi praktis bagi manajemen untuk mengevaluasi kembali struktur tugas dan gaya kepemimpinan agar lebih adaptif. The dynamic automotive industry demands high operational efficiency and service quality, where Human Resources (HR) serve as the core of competitive advantage. This research is motivated by fluctuations in operational performance at Setiajaya Toyota Cibubur, specifically in Internal Periodic Service (SBI), Oil Change, and Warranty metrics, which indicate the influence of non-technical factors on employee performance. This study aims to analyze the influence of leadership, work environment, and competence on employee performance, both directly and through job satisfaction as an intervening variable. The method used is a quantitative approach with an explanatory research design. Data were collected through Likert-scale questionnaires distributed to 73 employees using a total sampling (census) technique, and analyzed using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS) with SmartPLS 3 software. The main findings show that the work environment has a positive and significant effect on job satisfaction, but job satisfaction itself has no significant effect on employee performance. Leadership was not proven to have a significant effect on job satisfaction in this context. This research provides a theoretical contribution regarding the limits of job satisfaction as a mediator in industries with strict target supervision, as well as practical implications for management to re-evaluate task structures and leadership styles to be more adaptive.
