Abstract

This study examines the effects of authentic leadership and organizational climate on employee productivity, with affective commitment as a mediating variable, at the Class I Immigration Office of TPI Balikpapan. The study is relevant because immigration agencies must maintain service speed and accuracy while simultaneously meeting surveillance, procedural compliance, and increasing performance targets. A quantitative explanatory survey was conducted using a saturated sample of all 138 employees. Data were collected through a five-point Likert questionnaire and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4. The findings show that authentic leadership positively affects affective commitment (β = 0.403; p < 0.001) and productivity (β = 0.223; p = 0.001). Organizational climate also positively affects affective commitment (β = 0.396; p < 0.001) and productivity (β = 0.290; p < 0.001). Affective commitment positively affects productivity (β = 0.364; p < 0.001) and partially mediates the effects of authentic leadership (indirect β = 0.147; p = 0.001) and organizational climate (indirect β = 0.144; p < 0.001) on productivity. The model explains 50.7% of the variance in productivity and demonstrates moderate predictive relevance (Q² = 0.356). The results indicate that productivity in public service organizations is not sustained by formal direction alone; it improves when consistent leadership behavior and a supportive organizational climate develop employees’ emotional attachment to the institution.

Abstract

This study examines the effect of career development on employee performance through job satisfaction and work motivation at the Mekaar Unit of PNM Palu Branch. The study employed an explanatory quantitative approach with a cross-sectional design. Questionnaire data were collected from 100 respondents selected through purposive and quota sampling, comprising 60 operational employees and 40 employees at unit-head level or above. The model was analyzed using partial least squares structural equation modeling in SmartPLS 4. Career development had positive effects on job satisfaction (β = 0.664; p < 0.001), work motivation (β = 0.631; p < 0.001), and employee performance (β = 0.262; p = 0.001). Job satisfaction (β = 0.396; p < 0.001) and work motivation (β = 0.352; p < 0.001) also improved employee performance. Both indirect effects were significant through job satisfaction (β = 0.263; p < 0.001) and work motivation (β = 0.222; p < 0.001). The model explained 72.1% of the variance in employee performance and produced an SRMR value of 0.056. Because the direct effect remained significant, the two mediating mechanisms indicate complementary partial mediation. The findings show that career development improves performance not only by strengthening employee capabilities but also by creating satisfaction, expectations of advancement, and achievement-oriented motivation. PNM should therefore establish transparent career paths, fair promotion assessments, relevant development programs, and consistent recognition and supervisory support.

Abstract

This study examines the effects of product quality and service quality on customer satisfaction through trust at PT Jasa Raharja Putera Ambon Branch. A quantitative survey design was applied. The population comprised 2,000 customers, while the sample consisted of 100 suretyship customers selected through purposive sampling. Data were collected using a Likert-scale questionnaire and analyzed using partial least squares structural equation modeling in SmartPLS 4. Product quality positively affected trust (β = 0.389; p < 0.001) and customer satisfaction (β = 0.223; p = 0.014). Service quality positively affected trust (β = 0.545; p < 0.001) and customer satisfaction (β = 0.252; p = 0.011). Trust also positively affected customer satisfaction (β = 0.362; p = 0.003). The indirect effect of product quality through trust was 0.141 (p = 0.007), whereas the indirect effect of service quality was 0.198 (p = 0.008). Both patterns indicate complementary partial mediation. The model explained 56.9% of the variance in trust and 48.5% of the variance in customer satisfaction, with an SRMR value of 0.065. Descriptively, service quality obtained the lowest mean score but exerted the strongest effect on trust. The findings demonstrate that improving insurance customer satisfaction requires more than better product features; it also requires consistent service delivery, transparent information, responsiveness, and reliable fulfillment of corporate promises that strengthen customer trust.
