Abstract

Competition in the manufacturing industry requires companies to provide work facilities that support employee comfort, effectiveness, and well-being. This study aims to analyze the influence of physical and non-physical facilities on work motivation and job satisfaction, as well as examine the mediating role of work motivation at PT ABC Semarang. A quantitative approach was applied through a survey involving 300 employees selected using purposive sampling from a population of 1,100 employees. Data were analyzed using Structural Equation Modeling-Partial Least Squares (SEM-PLS) with SmartPLS software. The results show that physical facilities have a positive and significant effect on job satisfaction but do not significantly influence work motivation (β = -0.131; p = 0.110). Non-physical facilities positively and significantly affect job satisfaction (β = 0.201; p = 0.010) and work motivation (β = 0.802; p < 0.001). Furthermore, work motivation positively affects job satisfaction (β = 0.347; p < 0.001) and mediates the relationship between non-physical facilities and job satisfaction (β = 0.278; p < 0.001), but does not mediate the effect of physical facilities. These findings emphasize the strategic role of non-physical facilities in improving employee motivation and satisfaction.
