Abstract

This study examined the influence of transformational leadership and organizational culture on Organizational Citizenship Behavior (OCB) within digitally integrated food and beverage service environments in DKI Jakarta. The study also investigated the mediating role of organizational commitment in explaining employee discretionary behavior. A quantitative explanatory approach was employed using survey data collected from 216 employees through structured questionnaires distributed via digital communication channels. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results revealed that transformational leadership and organizational culture significantly influenced organizational commitment and OCB. Organizational culture demonstrated a stronger effect on OCB than transformational leadership, indicating that digitally coordinated work systems and institutionalized organizational values functioned as stable drivers of employee behavior. Organizational commitment also significantly mediated the relationship between leadership, culture, and OCB.
