Abstract

The forestry sector, as a manager of strategic natural resources, requires stable and consistent employee performance to ensure the sustainability of ecological, economic, and social functions. Fluctuations in performance achievement at Perum Perhutani Regional Division of East Java indicate the need to evaluate internal organizational factors affecting employee performance. This study aims to analyze the influence of work discipline, job promotion, work environment, and compensation on employee performance. A quantitative approach was employed using purposive sampling involving 50 permanent employees out of a total population of 115. Data were analyzed using Structural Equation Modeling–Partial Least Square (SEM-PLS), including evaluation of the outer and inner models. The results reveal that all internal organizational variables have a positive and significant effect on employee performance. Work discipline emerged as the most dominant factor (β = 0.629; f² = 1.079), followed by work environment, job promotion, and compensation. The coefficient of determination (R²) of 0.709 indicates that 70.9% of the variation in employee performance is explained by the proposed model, while 29.1% is influenced by other factors outside the study. These findings highlight the importance of strengthening internal human resource management practices to enhance performance stability and organizational effectiveness in state forest management.
