Abstract

Increasing competition among Islamic Microfinance Institutions (IMFIs) requires organizations to focus not only on organizational performance but also on employee well-being as a critical factor for productivity and long-term sustainability. This study aims to analyze the implementation of workplace spirituality and its role in enhancing employee well-being in Islamic Microfinance Institutions located in Pekalongan and its surrounding areas. A qualitative field research approach was employed during the 2024–2025 research period. Informants were selected using purposive sampling and included managers, human resource personnel, savings marketing officers, and financing marketing officers. Data were collected through in-depth interviews, observations, documentation, and focus group discussions (FGDs), and were analyzed using thematic analysis supported by source and method triangulation to ensure research credibility. The findings reveal that workplace spirituality is implemented through collective prayers before work, spiritual briefings, religious studies, congregational prayers, and social activities that have become integral components of organizational culture. These practices facilitate the internalization of trustworthiness, responsibility, togetherness, and meaningful work as an act of worship, thereby improving psychological well-being, work motivation, social relationships, optimism, organizational loyalty, and workplace comfort. The study concludes that workplace spirituality functions as an organizational mechanism that strengthens employee well-being through the continuous internalization of spiritual values in daily work activities. These findings provide practical implications for developing spiritually based human resource management strategies within Islamic Microfinance Institutions to foster a healthy, productive, and sustainable work environment.
