Abstract

This study examined the associations between clinical workload and job satisfaction among nursing professionals, focusing on the mediating role of work stress and the moderating role of occupational coping self-efficacy (OCSE). A quantitative study was conducted among nurses at an Indonesian national referral hospital, with data analyzed using Partial Least Squares Structural Equation Modeling. The findings showed that clinical workload was not directly associated with job satisfaction but was positively associated with work stress. In turn, work stress was negatively associated with job satisfaction and fully mediated the relationship between clinical workload and job satisfaction. Occupational coping self-efficacy did not significantly moderate the association between workload and work stress. These findings suggest that sustained clinical demands may place substantial pressure on nurses’ psychological resources. Accordingly, organizational interventions addressing workload and systemic working conditions may be more effective in supporting nurses’ professional well-being than interventions focused solely on individual coping or resilience.
