This study aims to analyze the leadership of the Tuan Guru in fostering human resource (HR) commitment at Darunnadwah Islamic Boarding School in West Lombok. The study employed a qualitative approach with a case study design. Data were collected through observation, in-depth interviews, and documentation involving the pesantren leader and HR members directly engaged in educational management. Data were analyzed using the interactive model of Miles, Huberman, and Saldaña through data condensation, data display, and conclusion drawing and verification. The findings show that the Tuan Guru’s leadership is manifested through exemplary conduct, motivation and inspiration, empowerment and competency development, and personal attention to HR members. These practices are associated with several mechanisms of commitment formation, including trust and identification, shared meaning and motivation, professional development, emotional closeness, and a sense of belonging. The findings further indicate that leadership can be understood as transformational leadership contextualized through the pesantren values of uswah, khidmah, silaturahmi, and barakah. Idealized influence is reflected in exemplary conduct and moral authority; inspirational motivation in motivation, advice, and direct engagement; intellectual stimulation in empowerment and competency development; and individualized consideration in personal attention and support. Thus, the findings suggest that HR commitment in pesantren is shaped not only through structural and managerial practices but also through the integration of moral exemplarity, professional empowerment, interpersonal relationships, and spiritual values.
