Abstract

General Background: Modern human resource management recognizes employees as knowledgeable assets whose well-being ensures sustainable organizational success. Specific Background: Bank BJB Bandung faces intense banking competition requiring skilled human resources to meet institutional targets and maintain employee support. Knowledge Gap: Existing banking studies predominantly employ quantitative approaches focusing on employee performance rather than examining qualitative perceptions of technical competence, work ethics, and product knowledge as drivers of employee well-being. Aims: This study aims to examine how technical skills, work ethics, and product knowledge contribute to improving employee welfare at Bank BJB Bandung. Results: Findings indicate that technical competence reduces technostress and boosts career growth, work ethics foster a supportive organizational culture, and product knowledge improves customer service while securing financial rewards. Novelty: This qualitative investigation uniquely applies the Job Demands-Resources model to evaluate how operational capabilities and ethical standards protect banking staff from job strain and elevate overall well-being. Implications: Banking institutions must continuously implement targeted training programs, reinforce ethical values, and expand product understanding to optimize workforce quality and employee welfare. Highlights: Technical skills reduce job demands and increase task execution speed for staff. Professional values establish a supportive organizational environment and build trust. Product understanding supports target achievement and improves financial rewards. Keywords: Technical Competence, Work Ethics, Product Knowledge, Employee Welfare, Qualitative Methods
