Abstract

Spiritual mentoring is a crucial tool in the formation of church leaders because it involves the transmission of faith, character, skills, and ministry responsibility. Its effectiveness is not solely determined by the mentor's experience. The mentor's relational orientation influences how authority is used, information is shared, differences are addressed, and dialogue is fostered. This article analyzes insecure leadership as a latent condition that can encourage self-oriented behavior, erode trust, reduce psychological safety, and hinder the mentee's independence. The study was conducted through a conceptual-theological synthesis of nine Indonesian and six international journal articles available through open access. The results reveal three detrimental manifestations: exclusive communication, proximity-based favoritism, and knowledge withholding. The article offers a six-stage model from insecurity to stagnation and proposes regeneration-based evaluation, identity security formation, two-way feedback, and release-oriented mentoring.
