Work attachment is one of the important factors that determine the success of an organization in achieving its goals and maintaining a competitive advantage. However, various research results show that the level of work attachment in microfinance institutions still faces various challenges influenced by leadership factors and organizational culture. On the other hand, the results of previous research on the influence of transformational leadership and organizational culture on work attachment still show mixed findings. In addition, studies that place leadership agility as a mediation mechanism in explaining these relationships are still relatively limited, especially in the context of Credit Unions. This study aims to analyze the influence of transformational leadership and organizational culture on work attachment by mediating leadership agility in Bererod Gratia Credit Union (CUBG) managers. The research uses a quantitative approach. The research population is all CUBG managers spread across one head office and nine service offices, with sampling techniques using probability sampling through a cluster sampling approach.Data collection was carried out using questionnaires compiled based on the indicators of each research variable. Data analysis used Structural Equation Modeling–Partial Least Squares (SEM-PLS) to test the direct and indirect influence between variables. The novelty of this research lies in the use of leadership agility as a mediating variable that explains the mechanism of influence of transformational leadership and organizational culture on work attachment in credit union microfinance institutions. The results of the study from 5 direct influence tests and 2 indirect influences through mediation, hypothesis 1 was rejected which stated that transformational leadership has a positive and significant effect on work attachment. The test results showed a statistically significant influence (t-statistic 2.356; p-value 0.018), but the direction of the coefficient was negative (-0.300), so the mediation pattern in this pathway was classified as competitive or inconsistent mediation.
