Abstract

This study evaluates how Sinarmas manages a structured and continuous change process. The method used is a qualitative case study with a descriptive approach, based on secondary data from annual reports, interviews with industry experts, and thematic synthesis from several accredited family business journals. Sinarmas has diversified horizontally into the real estate, telecommunications, and digital economy sectors, as well as vertical integration in the paper, agribusiness, and energy industry sectors. The shift from the founder's centralistic leadership style (one-man-show) to a hybrid leadership model with the participation of non-family professionals is a key highlight of the second- to third-generation transition strategy. The results show that family social capital such as trust and long-term vision play an important role in supporting organizational resilience. But without structural updates and innovations, this can be an obstacle to strategic adaptation. The study underscores the importance of dynamic governance and external stakeholder engagement, including in the ESG agenda, to drive sustainability. This research enriches the discourse of strategic change in Asian family businesses and proposes a conceptual model for long-term transformation in the era of disruption.

Abstract

Penelitian ini bertujuan menganalisis faktor-faktor yang memengaruhi efektivitas coaching dan mentoring dalam meningkatkan employee engagement dan kinerja karyawan melalui integrasi Model Job Demand-Resources (JD-R), Teori Pertukaran Sosial, dan Teori Determinasi Diri (SDT). Metode yang digunakan adalah systematic literature review terhadap enam studi empiris dan konseptual terbaru (2020–2023). Hasil analisis menunjukkan bahwa coaching dan mentoring berperan sebagai sumber daya pekerjaan (job resources) dalam Model JD-R, yang mengurangi tekanan kerja sekaligus meningkatkan motivasi intrinsik melalui pemberdayaan (empowerment), keamanan psikologis, dan kolaborasi. Teori Pertukaran Sosial menjelaskan bahwa interaksi timbal balik dalam coaching dan mentoring membangun kepercayaan (trust) dan komitmen afektif, terutama dalam konteks budaya kolektivis. Sementara itu, Teori SDT mengungkap bahwa kedua pendekatan ini memenuhi kebutuhan psikologis dasar karyawan, otonomi, kompetensi, dan keterhubungan, yang menjadi fondasi engagement.  Temuan kunci menunjukkan bahwa efektivitas program bergantung pada integrasi faktor struktural (pelatihan berbasis SMART GOAL) dan relasional (group coaching, konseling individu), serta dukungan budaya organisasi. Implikasi praktisnya, organisasi perlu merancang intervensi holistik yang memadukan ketiga kerangka teori ini untuk menciptakan lingkungan kerja adaptif dan berkelanjutan.

Abstract

The COCONET development program represents an innovative approach to post-mining land reclamation based on the utilization of coconut coir waste. Developed by PT ANTAM Tbk, North Maluku Nickel Mining Business Unit (UBP), this program targets not only ecological restoration but also the social and economic empowerment of local communities through an inclusive empowerment scheme. This article systematically examines the design, implementation, and impact of the COCONET program from environmental, social, and economic perspectives, while also assessing its potential for replication in other regions. This study adopts a descriptive-qualitative method using a case study approach. The findings reveal that the COCONET program has successfully established an efficient, environmentally friendly, and inclusive reclamation model.
