Abstract

This study was carried out at RS Hj. Fatimah Sulhan in Kabupaten Demak, Jawa Tengah, which functioned as both the research site and the moderating context of the investigation. The research aims to examine how personal compensation, Organizational Citizenship Behavior (OCB), and organizational commitment influence employee work performance within the hospital environment. A quantitative research design was implemented, involving 150 employees selected as respondents through appropriate sampling procedures. Data were collected using structured questionnaires and subsequently analyzed using Structural Equation Modeling (SEM) with the AMOS software to test the hypothesized relationships among variables. The findings reveal that personal compensation, OCB, and organizational commitment each exert a positive and statistically significant impact on employee performance. These results indicate that fair and competitive compensation, strong voluntary work behaviors, and a high level of commitment to organizational goals collectively enhance productivity, service effectiveness, teamwork quality, and overall institutional performance in the healthcare setting.

Abstract

This research aims to empirically examine the determination of quantitative job demands and psychological burnout on the existence of behavioral commitment volatility. The analytical focus is directed toward unraveling the extent to which operational workload pressures and the degradation of employee mental health can predict fluctuations in actual behavioral loyalty within the financial services ecosystem. The locus of this study is specifically contextualized among banking practitioners operating under PT Bank Mandiri (Persero) Tbk, Magelang Branch. To achieve this objective, a causal-quantitative design was applied, involving 141 branch office personnel as research participants. Primary data collection was executed through a structured questionnaire instrument, with subject recruitment determined via a proportionate stratified random sampling technique to ensure representation across all organizational strata. The accumulated empirical data were statistically tested using multiple linear regression analysis computed through IBM SPSS Statistics Version 31. The primary findings from the regression modeling demonstrate that quantitative job demands and psychological burnout, both partially and simultaneously, play a positive and significant role in driving the acceleration of behavioral commitment volatility. This discovery underscores that the combination of rigid quantitative target pressures and the collapse of emotional resilience acts as a core generator disrupting the stability of daily employee compliance behaviors. The practical implications of this study obligate banking management to immediately restructure workload management frameworks through a psychosocial risk mitigation approach to suppress employee withdrawal behavior intentions.

Abstract

This study aims to investigate the causality mechanisms linking managerial style and organizational discipline to employee work effectiveness through the mediation of work expectation fulfillment. Focusing on PT Bank Rakyat Indonesia (Persero) Tbk Pekalongan Branch, this research outlines performance optimization challenges within a dynamic state-owned banking ecosystem. The inquiry emphasizes aligning leadership and rule compliance to foster a productive work climate. The inclusion of work expectation fulfillment clarifies psychological pathways transforming structural drivers into sustainable staff operational achievements, while addressing integration gaps between managerial orientation and internal banking regulatory compliance. An exploratory-explanatory quantitative approach was applied to test the proposed structural hypotheses. From a population of 180 employees, a sample of 120 respondents was drawn using purposive sampling based on specific operational qualification criteria. Primary data were collected via a structured Likert-scale questionnaire validated for validity and reliability. Measurement model evaluation and causal relationship testing were comprehensively analyzed using SmartPLS software. Variance-based Structural Equation Modeling (PLS-SEM) was selected to estimate direct and indirect paths simultaneously. Empirical findings confirm that managerial style and organizational discipline positively and significantly influence employee work effectiveness, both directly and indirectly through work expectation fulfillment. Work expectation fulfillment acts as a solid mediating variable transmitting leadership and rule compliance impacts onto performance achievement. Practical implications emphasize the necessity for management to prioritize aligning adaptive managerial supervision, fair regulatory enforcement, and psychological contract fulfillment to realize optimal, sustainable operational effectiveness.
