Purpose – This study aims to examine the effects of transformational leadership style and Islamic work ethics on sustainable human resource performance at SMP IT Al Mumtaz in Pontianak, with intrinsic motivation as a mediating variable. Design/Methodology/Approach – This study employs an explanatory quantitative research design. The research applies a census sampling technique involving all 50 employees of SMP IT Al Mumtaz as respondents. Data were collected through questionnaires and analyzed using multiple linear regression with IBM SPSS version 30.0 for Windows to examine the direct and mediating relationships among transformational leadership style, Islamic work ethics, intrinsic motivation, and sustainable human resource performance. Findings – The results indicate that transformational leadership style, Islamic work ethics, and intrinsic motivation have positive and significant effects on sustainable human resource performance. Furthermore, intrinsic motivation mediates the relationship between transformational leadership style and sustainable human resource performance. However, intrinsic motivation does not mediate the relationship between Islamic work ethics and sustainable human resource performance. These findings highlight the importance of leadership, ethical values, and internal motivation in strengthening sustainable employee performance within educational institutions. Originality/Value: This research provides value by integrating transformational leadership, Islamic work ethics, and intrinsic motivation within a single analytical framework, offering insights that are still limited in educational HRM studies. The findings contribute original empirical evidence from an Islamic-based school context, enriching both theoretical development and practical strategies for achieving sustainable human resource performance.
