Abstract

Perkembangan platform profesional digital telah mengubah cara individu membangun dan menampilkan identitas profesional mereka secara daring. LinkedIn menjadi salah satu platform utama yang digunakan untuk personal branding dan pengembangan karier, namun penelitian mengenai praktik personal branding dalam konteks budaya Indonesia masih relatif terbatas dan didominasi oleh perspektif Barat. Penelitian ini bertujuan untuk menganalisis bagaimana profesional muda Indonesia membangun dan mengelola personal branding di LinkedIn serta bagaimana mereka menegosiasikan antara autentisitas dan presentasi diri strategis. Penelitian menggunakan pendekatan netnografi dengan mengombinasikan observasi digital terhadap profil LinkedIn dan wawancara mendalam terhadap 24 profesional Indonesia berusia 22–35 tahun dari berbagai sektor industri. Analisis data dilakukan menggunakan thematic analysis berdasarkan kerangka digital personal branding dari Labrecque et al. (2011) dan teori impression management dari Goffman (1959). Hasil penelitian mengidentifikasi lima tema utama, yaitu career signaling, professional visibility, networking strategies, impression management, dan digital credibility. Temuan menunjukkan bahwa profesional Indonesia secara aktif memanfaatkan LinkedIn untuk membangun reputasi profesional, memperluas jejaring, dan meningkatkan kredibilitas digital, namun tetap menyesuaikan praktik tersebut dengan norma budaya lokal yang menekankan kesopanan dan harmoni sosial. Penelitian ini berkontribusi pada pengembangan kajian identitas profesional digital dalam konteks non-Barat serta memberikan implikasi praktis bagi organisasi, praktisi SDM, dan profesional dalam menghadapi pasar kerja yang semakin terdigitalisasi.

Abstract

The rapid expansion of flexible work arrangements (FWAs) has transformed work-life balance (WLB) dynamics in Indonesia’s digital economy. Although previous studies have primarily emphasized quantitative outcomes, limited research has explored the lived experiences of remote and hybrid workers. This study aims to examine how Indonesian workers negotiate professional and personal boundaries within digitally mediated work environments. Using an existential-hermeneutic phenomenological approach, data were collected through semi-structured interviews with 15 workers from the education, technology, and creative sectors and analyzed using Braun and Clarke’s (2006) reflexive thematic analysis. The findings identified five major themes: blurred work-life boundaries, digital fatigue, flexible productivity, family interference, and coping strategies. The study reveals that WLB is a dynamic process shaped by hyper-connectivity, socio-cultural expectations, gender roles, and sandwich-generation pressures. The findings contribute to Boundary Theory and Conservation of Resources Theory by contextualizing WLB within Indonesia’s collectivist culture and highlighting the importance of organizational support, including healthier digital boundaries and employee well-being policies.

Abstract

This study examines how employees in small and medium-sized enterprises (SMEs) in Makassar, Indonesia, perceive the meaning of their work amid the accelerating digital transformation wave. Employing an interpretive phenomenological design, the research engaged 20 purposively selected participants through in-depth interviews to illuminate their lived experiences of adapting to new digital tools, evolving job roles, and heightened productivity demands. Thematic analysis produced five overarching themes: changing meaning of work (employees discovering renewed purpose through skill acquisition and personal development); digital adaptation (learning strategies and coping mechanisms for new technologies); productivity pressure (stress arising from accelerated work demands); organizational support (the role of training programs and managerial communication); and employee resilience (proactive and coping behaviors). Findings are situated within theories of work adjustment, technology acceptance, and work design. The study contributes to work psychology by demonstrating how SME workers actively reconstruct meaning and adapt during technological change. Managerial implications include prioritizing employee training, supporting work–life balance, and engaging workers in the formulation of digital strategy.

Abstract

Toxic leadership has become a serious organizational issue in Indonesia, particularly within high power-distance workplace cultures that normalize abusive authority and discourage employee voice. Despite growing research on destructive leadership, studies exploring employees’ lived psychological experiences remain limited. This study investigates how toxic leadership contributes to emotional exhaustion, psychological distress, organizational silence, and fear among employees in Indonesian private-sector organizations. Using a qualitative phenomenological approach, data were collected through semi-structured interviews with nine informants and analyzed using thematic analysis. Findings reveal four major themes: delegitimization of employee agency, emotional exhaustion, organizational silence shaped by fear and hierarchy, and coping strategies ranging from adaptation to withdrawal and turnover intention. The study concludes that toxic leadership is reinforced by paternalistic and hierarchical organizational cultures, highlighting the need for stronger psychological safety, leadership accountability, and supportive workplace policies.
