Abstrak Penelitian ini dilatarbelakangi oleh rendahnya work engagement guru di beberapa satuan pendidikan yang dipengaruhi oleh motivasi kerja yang belum optimal serta dukungan kepemimpinan yang kurang efektif. Sebagai upaya pemecahan masalah, kepemimpinan transformasional dipandang sebagai strategi yang mampu meningkatkan motivasi dan keterlibatan kerja guru. Tujuan penelitian ini adalah menganalisis pengaruh kepemimpinan transformasional terhadap work engagement guru serta menguji peran motivasi kerja sebagai variabel mediasi. Penelitian ini merupakan penelitian kuantitatif dengan subjek seluruh guru MI Ma’arif Panjeng sebanyak 43 responden. Data dikumpulkan melalui kuesioner dan dianalisis menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS) sebagai alat analisis data dengan bantuan SmartPLS. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional berpengaruh positif dan signifikan terhadap motivasi kerja dan work engagement guru. Motivasi kerja juga berpengaruh signifikan terhadap work engagement serta memediasi pengaruh kepemimpinan transformasional terhadap work engagement. Temuan ini menegaskan pentingnya penguatan kepemimpinan transformasional dalam meningkatkan motivasi dan keterlibatan kerja guru secara berkelanjutan. Abstract This study was motivated by the low work engagement of teachers in several educational units, which was influenced by suboptimal work motivation and ineffective leadership support. As a solution to this problem, transformational leadership is seen as a strategy that can increase teacher motivation and work engagement. The purpose of this study was to analyze the effect of transformational leadership on teacher work engagement and to examine the role of work motivation as a mediating variable. This study is a quantitative study with 43 respondents, consisting of all teachers at MI Ma'arif Panjeng. Data were collected through questionnaires and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) as a data analysis tool with the help of SmartPLS. The results showed that transformational leadership had a positive and significant effect on teachers' work motivation and work engagement. Work motivation also had a significant effect on work engagement and mediated the effect of transformational leadership on work engagement. These findings emphasize the importance of strengthening transformational leadership in improving teachers' motivation and work engagement in a sustainable manner.
