The Role of Spousal Support and Work-Family Conflict in Predicting Turnover Intention Among Working Mothers in Semarang

Abstract

Abstract:Working mothers who juggle dual roles often experience conflict between work demands and family responsibilities, which significantly influences their intention to leave their jobs. This study focuses on exploring the simultaneous effects of spousal support and work-family conflict on the turnover intention of working mothers in the city of Semarang. The study employed a quantitative method with a cross-sectional design. Purposive sampling was used to ensure the sample of 195 respondents met the established criteria. The measurement tools included scales for Spousal Support, Work-Family Conflict, and Turnover Intention. Data analysis utilized multiple linear regression in SPSS version 27 for Windows. The regression test results showed that the simultaneous effect of the research variables on turnover intention was 39,8%. Spousal support has a negative effect on turnover intention of -0.374, while work-family conflict has a significant positive effect on turnover intention of 0.939. The findings confirm the important role of spousal support in reducing the impact of work-family conflict on turnover intention and strengthening personal resilience and employee retention and the retention of quality employees in the company. Practically, these results have implications for companies in Semarang to develop family-friendly policies such as work flexibility, family support programs, and a supportive organizational culture to retain female employees and reduce turnover intention levels.
