Abstract

Purpose: This study examines the effects of work behavior and work adaptability on employee productivity, as well as the mediating role of job satisfaction among cargo-handling employees. Research Method: A quantitative research design was employed using a survey of 150 cargo-handling employees at PT Ika Wahana Mandiri Sidoarjo. Primary data were collected through structured questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS software. Results and Discussion: The findings reveal that work behavior positively and significantly influences both job satisfaction and work productivity. Similarly, work adaptability has significant positive effects on job satisfaction and work productivity. Job satisfaction also exerts a positive effect on work productivity and partially mediates the relationship between work behavior and work productivity. However, job satisfaction does not mediate the relationship between work adaptability and work productivity, suggesting that adaptability contributes directly to productivity rather than indirectly through employees’ satisfaction. Implications: Organizations should foster positive work behavior and strengthen employees’ adaptability through training and supportive work environments to improve productivity. Originality: The work productivity literature by simultaneously examining the direct and indirect effects of work behavior and work adaptability through job satisfaction within the cargo-handling industry, an empirical context that remains underexplored.
