Proactive Personality and Career Adaptability among Gen Z Entrepreneurs in Indonesia: Mediating Role of Goal Orientation and Self-Esteem

Abstract

This study investigates the effect of proactive personality on career adaptability. A conceptual model is developed to examine the impact of proactive personality on career adaptability, mediated by goal orientation and self-esteem, among Gen Z entrepreneurs in an emerging economy. Data collected from 581 active entrepreneurs in Indonesia were analysed to test the hypothesised relationships. The psychometric properties of the survey instrument were tested using partial least squares structural equation modelling (PLS-SEM), and the hypotheses were subsequently tested using a bootstrapping procedure. The results indicate that (a) proactive personality is a significant predictor of both goal orientation and self-esteem, and (b) that both goal orientation and self-esteem significantly mediate the relationship between proactive personality and career adaptability. This study also found that occupational prestige acts as a significant antecedent to both proactive personality and goal orientation. This research has several theoretical and practical implications for academics, policymakers, and entrepreneurship support organisations in emerging economies. This research provides detailed insights into the psychological antecedents of entrepreneurial career sustainability and guides academics and support institutions in shaping the development of young entrepreneurs
