The Influence of Transformational Leadership and Work Environment on Employee Job Satisfaction

Abstract

Purpose: This study investigates how transformational leadership and the work environment, both physical and non-physical, affect job satisfaction among civil servants at the BP2RD of West Bangka Regency, with the goal of identifying key drivers of employee satisfaction in a local government setting. Research Methodology: A quantitative approach was used, involving questionnaire data collected from 70 employees. The data were analyzed using descriptive statistics and regression analysis to examine the individual and simultaneous effects of transformational leadership and work environment on job satisfaction. Results: The findings revealed that the work environment significantly and positively affected job satisfaction, whereas transformational leadership did not show a significant individual effect. However, both variables simultaneously have a significant influence on job satisfaction, explaining 17.5% of its variance Conclusions: The study concludes that a conducive work environment plays a more dominant role in enhancing job satisfaction than transformational leadership in this public sector context. Nevertheless, the combined influence of both variables remains important in shaping employee satisfaction. Limitations: This study is limited by a relatively small sample size of 70 respondents, reliance on self-reported questionnaire data, and a cross-sectional design that limits the ability to draw causal inferences. In addition, only two independent variables were examined, indicating that other unobserved factors may influence employees’ job satisfaction. Contributions: This study provides empirical evidence that in a public sector setting, the work environment is a stronger predictor of job satisfaction than transformational leadership, offering practical guidance for human resource management in local government institutions.
