Abstract

The procurement of medicines and medical consumables is a fundamental component of healthcare service management, demanding efficiency regarding budget, timeliness, quantity, and quality. However, complex challenges—such as limited local suppliers, price fluctuations, and constrained capacity among pharmaceutical logistics personnel—can potentially hinder distribution and compromise the quality of hospital services. This study aims to analyze the influence of High-Performance Work Systems (HPWS) and Proactive Personality on the Readiness to Change of employees at Mangusada Regional Capital with Perceived Management Support for Change serving as a mediating variable. An explanatory quantitative approach was employed. Using a purposive sampling technique, data were collected from 138 respondents via questionnaires and analyzed using Structural Equation Modeling (SEM) with a Partial Least Squares (PLS) approach. The results indicate that High-Performance Work Systems do not influence Readiness to Change, whereas Proactive Personality does. High-Performance Work Systems influence Perceived Management Support for Change, but Proactive Personality does not. Perceived Management Support for Change influences Readiness to Change. Furthermore, Perceived Management Support for Change mediates the influence of High-Performance Work Systems on Readiness to Change, but it does not mediate the influence of Proactive Personality on Readiness to Change.
