THE EFFECTS OF LONG-TERM SHIFT WORK ON WORK MOTIVATION: BURNOUT AS A MEDIATING VARIABLE

Abstract

This study examines the effects of working shifts for more than three years on work motivation, with burnout as a mediating variable and salary/income and difficulty in finding alternative employment as contextual variables. Using a quantitative explanatory design, data were collected through a five-point Likert-scale questionnaire administered to employees who had worked under a shift system for more than three years and were selected through purposive sampling. SEM-PLS analysis indicated that all indicators met the criteria for validity and reliability. The structural model showed moderate explanatory power for work motivation and weak explanatory power for burnout. Long-term shift work did not significantly affect either work motivation or burnout, whereas burnout had a significant negative effect on work motivation. In addition, salary/income and difficulty in finding alternative employment did not moderate the relationship. These findings suggest that lower work motivation among shift workers is better explained by burnout than by the duration of shift work itself, highlighting the importance of burnout prevention and psychological well-being interventions for shift workers.
