This qualitative study aims to analyze the principal’s strategy for recruiting educational support staff at Sekolah Media Darussalam, a pesantren-based educational institution. The study employed a case study approach focusing on the principal’s policies, recruitment stages, and considerations in selecting educational support staff who meet the institution’s needs. The findings indicate that the recruitment strategy integrates technical competency assessments in digital media, including content production, graphic design, and media management, with a character-based selection process grounded in pesantren values, particularly khidmah (service), integrity, and commitment to the institution’s vision. The principal combines recruitment through alumni recommendations with an open professional selection process to ensure candidates possess loyalty, professional competence, and the ability to adapt to the rapid development of digital technology. This strategy effectively recruits educational support staff who not only meet the qualifications required by the creative industry but also uphold the organizational culture and Islamic values of the pesantren. The study concludes that successful recruitment management in pesantren-based educational institutions depends on balancing professional qualifications, digital competencies, and adherence to the institution’s ideological values, making it a potential model for human resource management in other specialized educational institutions.
