<![CDATA[Human resources are strategic assets that determine an organization's success in achieving its objectives. Counterproductive work behavior is one of the major issues that can reduce productivity, work quality, and organizational effectiveness. Several factors are assumed to influence counterproductive work behavior, including seniority, task delegation, job security, and work ethic. This study aims to analyze the effect of seniority, task delegation, and job security on counterproductive work behavior through work ethic at PT XYZ. This research employed a quantitative approach using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) method with SmartPLS 4 software. The study involved 94 respondents selected through purposive sampling using a non-probability sampling technique. Data were collected using a Likert-scale questionnaire. The results indicate that seniority, task delegation, and job security have different effects on both counterproductive work behavior and work ethic. Work ethic also acts as a mediating variable in the relationship between the independent variables and counterproductive work behavior. The findings are expected to provide practical recommendations for improving employee work ethic and reducing counterproductive work behavior through more effective human resource management.]]>
