Teacher performance is an important factor in improving the quality of primary education. However, teacher performance is influenced not only by individual abilities but also by principal leadership, work discipline, and work motivation. This study aims to analyze the effects of principals’ digital leadership and work discipline on teacher performance, with work motivation as a mediating variable among civil servant teachers at public elementary schools in Serang Regency. This study employed a quantitative approach with a causal design. Data were collected using a five-point Likert-scale questionnaire administered to 364 civil servant teachers selected from a population of 4,000 teachers using proportional random sampling. The data were analyzed using SEM-PLS to examine the direct and indirect effects among the variables. The results showed that digital leadership and work discipline had positive and significant effects on teacher performance and work motivation. Work motivation also had a positive and significant effect on teacher performance and partially mediated the effects of digital leadership and work discipline on teacher performance. These findings indicate that improving teacher performance requires an integrated approach through strengthening principals’ digital leadership, improving work discipline, and developing teacher motivation. Practically, principals need to optimize the use of technology in communication, supervision, decision-making, and teachers’ professional development.
