This study aims to examine the effect of job satisfaction and pay satisfaction on turnover intention with organizational commitment as an intervening variable among nurses at RS Islam Faisal Makassar. Using an associative quantitative approach, all 127 nurses served as both population and sample through saturated sampling. Data were collected via closed Likert-scale questionnaires and analyzed using SPSS. Results show that job satisfaction and pay satisfaction positively and significantly affect organizational commitment. Job satisfaction negatively and significantly influences turnover intention, while pay satisfaction also negatively and significantly affects turnover intention. Organizational commitment negatively and significantly affects turnover intention and mediates the effects of both job satisfaction and pay satisfaction on turnover intention. These findings underscore the importance of effective HRM policies to enhance nurse satisfaction and commitment, thereby reducing turnover rates in Islamic hospital settings.
