The Effect of Competence, Perceived Organizational Support, and Knowledge Management on Organizational Performance, Mediated by Innovative Work Behavior: A Study of University Libraries in DKI Jakarta

Abstract

University libraries are essential components of higher education; however, 82.66% of the 248 university libraries in Jakarta remain unaccredited, indicating persistent challenges in organizational performance. This study aimed to examine the direct effects of competence, perceived organizational support, and knowledge management on organizational performance, as well as the mediating role of innovative work behavior. A causal quantitative design was employed involving 203 heads of libraries and librarians from unaccredited university libraries, selected through purposive sampling. Data were collected using Likert-scale questionnaires and analyzed using partial least squares structural equation modeling (PLS-SEM) with SmartPLS 4.0. The findings showed that competence, perceived organizational support, and knowledge management positively and significantly influenced both innovative work behavior and organizational performance. Innovative work behavior also positively influenced organizational performance and partially mediated the effects of all three antecedent variables. Knowledge management was the strongest predictor of innovative work behavior (? = 0.348), whereas innovative work behavior demonstrated the strongest direct effect on organizational performance (? = 0.314). The model explained 46.8% of the variance in innovative work behavior and 58.1% of the variance in organizational performance. Therefore, university libraries should strengthen knowledge-sharing systems, librarians’ competencies, institutional support, and innovation-oriented work cultures to improve performance and enhance accreditation readiness across the sector.
