Mechanical and electrical construction projects require effective coordination, leadership, teamwork, and employee commitment to achieve time, cost, quality, and technical targets. This study examines the effects of transformational leadership, team cohesion, and work motivation on project success through employee performance at PT XYZ. A quantitative explanatory design was employed using questionnaire data from 180 employees involved in mechanical and electrical projects, selected through purposive sampling. The data were analyzed using Partial Least Squares Structural Equation Modeling with SmartPLS. The results show that transformational leadership, team cohesion, and work motivation have positive and significant effects on employee performance. Transformational leadership, work motivation, and employee performance also have positive and significant effects on project success. In addition, employee performance significantly mediates the effects of transformational leadership, team cohesion, and work motivation on project success. These findings indicate that project success can be strengthened by improving transformational leadership practices, team cohesion, and employee motivation, which in turn enhance employee performance. The study provides practical implications for PT XYZ in developing human resource and project management strategies to support more effective and sustainable mechanical and electrical project implementation.
