This study aims to analyze the effect of transformational leadership, organizational commitment, and work engagement on employee performance at Plant 11–14 of PT Indocement Tunggal Prakarsa, with organizational climate serving as a mediating variable. Field observations indicate that employee performance has not yet been optimal, as reflected by less inspiring leadership, weak emotional commitment, and low work engagement. The study population consisted of 395 employees, with a sample of 199 respondents determined using the Slovin formula. Data were collected through questionnaires and analyzed using SEM-PLS with SmartPLS 4.1. The main findings show that transformational leadership, organizational commitment, and work engagement have a positive effect on organizational climate. Work engagement and organizational climate have a positive and significant effect on employee performance, whereas transformational leadership and organizational commitment do not have a significant direct effect. Furthermore, the mediation analysis reveals that organizational climate mediates the influence of the three independent variables on employee performance. Practical implications emphasize the importance of building a conducive organizational climate through transformational leadership, strong commitment, and optimal work engagement to improve sustainable productivity.
