This study aims to analyze the effect of workload, work environment, and job training on work discipline among employees at PT Bajradaya Sentranusa in North Sumatra. Using a quantitative causal approach, data were collected from 50 employees through saturated sampling and analyzed using PLS-SEM. Results show that work environment has a positive and most dominant effect. Interestingly, workload also has a significant positive effect, contrary to general literature, because the high-reliability organization context transforms work demands into challenges that trigger accountability. Job training also has a positive effect. The model explains 57.9% of work discipline variance. The implication is that management must prioritize ergonomics, social climate, and non-fatiguing training design.
