Abstract

This study examines the impact of intrinsic and extrinsic motivation on the performance of ship crews, with situational leadership as a mediating variable at PT. Salam Pacific Indonesia Lines. The national shipping industry faces complex operational challenges, where crew performance is a key determinant of success. A quantitative causal research design was utilized, employing proportional stratified random sampling to collect samples of 150 respondents. The research population consisted of approximately 250 ship crews of PT. SPIL Data were collected through questionnaires utilizing a five-point Likert scale and analyzed using SEM-PLS. The findings indicate that intrinsic motivation does not have a significant effect on performance (β=0.085; p=0.415), whereas extrinsic motivation has a positive and significant effect (β=0.171; p=0.022). Situational leadership is found to fully mediate the effect of intrinsic motivation on performance and partially mediate the effect of extrinsic motivation on performance. These results integrate Social Exchange Theory (SET), Self-Determination Theory (SDT), and Situational Leadership Theory (SLT) within the maritime industry context. Managerial implications highlight the need for developing situational leadership training programs for ship captains and enhancing fair compensation systems to optimally drive crew performance. Abstract

This study aims to examine the effects of intrinsic and extrinsic motivation on employee performance and to analyze the mediating role of employee ability at PG Gempolkrep, PT Sinergi Gula Nusantara Mojokerto. A quantitative explanatory research design was employed. The population consisted of 124 permanent employees, and a census sampling technique was applied by involving all members of the population as research respondents. Data were collected through a structured questionnaire measured on a five-point Likert scale and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS to assess the measurement model, structural model, direct effects, and mediation effects. The findings show that intrinsic motivation and extrinsic motivation have positive and significant effects on employee performance and employee ability, while employee ability also has a positive and significant effect on employee performance. Moreover, employee ability partially mediates the effects of both intrinsic and extrinsic motivation on employee performance. These results indicate that sustainable performance improvement requires the simultaneous strengthening of employee motivation and capability. This study contributes to the literature by positioning employee ability not only as a direct determinant of performance but also as a mediating mechanism that explains how motivational factors are translated into performance outcomes, particularly within the relatively underexplored context of the sugar manufacturing industry. Abstract

This study aims to analyze the effect of Employee Engagement and Psychological Empowerment on Employee Performance with Organizational Culture as a mediating variable among ship crew at PT. XYZ Surabaya. Using a quantitative approach with survey method, the study involved 86 respondents selected through saturated sampling. Data were collected via Likert-scale questionnaires and analyzed using PLS-SEM with SmartPLS 3.0. The results indicate that: (1) Employee Engagement positively and significantly affects Employee Performance (β=0.239; p=0.007); (2) Psychological Empowerment positively and significantly affects Employee Performance (β=0.322; p=0.001); (3) Organizational Culture positively and significantly affects Employee Performance (β=0.379; p=0.000); (4) Employee Engagement positively and significantly affects Organizational Culture (β=0.322; p=0.021); (5) Psychological Empowerment positively and significantly affects Organizational Culture (β=0.435; p=0.000); (6) Organizational Culture partially mediates the effect of Employee Engagement on Performance (β=0.122; p=0.048); and (7) Organizational Culture partially mediates the effect of Psychological Empowerment on Performance (β=0.165; p=0.004). The R² values are 48.3% for Organizational Culture and 68.1% for Employee Performance.
