Abstract

ABSTRAKPenelitian ini bertujuan untuk menganalisis pengaruh AI Adoption dan Digital Competence terhadap Employee Performance melalui Job Satisfaction sebagai variabel mediasi pada UMKM di Kabupaten Takalar. Menggunakan pendekatan kuantitatif eksplanatori, data dikumpulkan melalui kuesioner elektronik dari 94 karyawan UMKM swasta lokal yang dipilih menggunakan teknik purposive sampling. Analisis data dilakukan dengan Structural Equation Modeling berbasis varians melalui SmartPLS 4.0. Hasil analisis model struktural mengungkapkan temuan krusial bahwa baik AI Adoption maupun Digital Competence terbukti tidak memiliki pengaruh langsung yang signifikan terhadap Employee Performance. Sebaliknya, kedua variabel eksogen tersebut berpengaruh positif dan signifikan terhadap Job Satisfaction, yang pada gilirannya berdampak dominan terhadap peningkatan kinerja. Temuan ini mengonfirmasi adanya peran mediasi sempurna oleh kepuasan kerja. Hal ini memberikan kontribusi teoretis baru pada STS Theory dalam ekosistem usaha kecil, bahwa kecanggihan teknologi dan kapabilitas digital bersifat laten dan tidak akan otomatis meningkatkan produktivitas fisik sebelum divalidasi oleh respons emosional positif karyawan. Secara praktis, pemilik UMKM disarankan menyeimbangkan investasi perangkat digital dengan program kesejahteraan emosional karyawan guna mengonversi potensi digital menjadi hasil kerja nyata secara maksimal.Kata Kunci: Adaptasi AI, Kompetensi Digital, Kepuasan Kerja, Kinerja Pegawai, UMKMABSTRACTThis study aims to analyze the influence of AI Adoption and Digital Competence on Employee Performance through Job Satisfaction as a mediating variable in MSMEs in Takalar Regency. Using an explanatory quantitative approach, data were collected through electronic questionnaires from 94 local private MSME employees selected using a purposive sampling technique. Data analysis was conducted using variance-based Structural Equation Modeling through SmartPLS 4.0. The results of the structural model analysis revealed a crucial finding that neither AI Adoption nor Digital Competence were proven to have a significant direct influence on Employee Performance. In contrast, both exogenous variables had a positive and significant influence on Job Satisfaction, which in turn had a dominant impact on performance improvement. This finding confirms the perfect mediation role of job satisfaction. This provides a new theoretical contribution to STS Theory in the small business ecosystem, that technological sophistication and digital capabilities are latent and will not automatically increase physical productivity until validated by positive employee emotional responses. Practically, MSME owners are advised to balance digital device investments with employee emotional well-being programs to maximize digital potential into tangible work results.Keywords: AI Adaption, Digital Competence, Job Satisfaction, Employee Performance, MSME
