Abstract

This study aims to analyze the effect of work environment and work culture on performance with Organizational Citizenship Behavior (OCB) as an intervening variable. The research method used is a quantitative survey. Data were collected via questionnaires distributed by staff in Kaliwates District and analyzed using WarpPLS. The results showed that the work environment and work culture significantly affect employee performance. The work environment and culture also significantly affect OCB. Furthermore, OCB significantly mediates the effect of the work environment and work culture on employee performance. This study recommends that government organizations focus on building a conducive work environment and a positive work culture to improve OCB and employee performance, as a reference for HR development and improving public services.

Abstract

Kaliwates Jember Hospital as a type C plantation hospital faces challenges in nurse productivity due to high workload and suboptimal employee welfare amid a surge in emergency room patients. This study examines the influence of workload analysis and employee well-being on nurse productivity at Kaliwates Jember Hospital with the HRIS system as an intervening variable. Using an explanatory design quantitative approach with a saturated sample of the entire population of 299 nurses, data was collected through a questionnaire that had been validated and analyzed using Structural Equation Modeling (SEM) based on SmartPLS 4.0. The results showed that workload analysis had a positive effect on nurse productivity through the management of emergency room targets, 12-hour shift efficiency, and physical-mental load mitigation; employee well-being has a positive effect through subjective well-being, workplace, and work-life balance; both affect the HRIS system significantly; HRIS itself increases productivity through automated rotation and real-time analytics. The effect of partial HRIS mediation was confirmed in the moderate category. These findings enrich the theory of Dessler-AMO HR management in the context of Jember type C hospitals, recommending the integration of HRIS workload-well-being modules for the optimization of health human resources

Abstract

Bhakti Husada Banyuwangi Hospital as a multiethnic private hospital faces employee performance challenges due to diversity dynamics and adaptive leadership needs in the midst of human resource digital transformation. This study examines the influence of diversity, inclusion, and leadership development on employee performance with digital HR planning as an intervening variable. Using a quantitative explanatory design approach with a saturated sample of the entire population of 195 medical-non-medical employees, data was collected through a valid questionnaire and analyzed by SmartPLS-based Structural Equation Modeling (SEM). The results showed that diversity inclusion had a positive effect on performance through Java-Madura-local representation and inclusion index; leadership development has a positive effect through IDP-360 feedback of the head of space; both significantly affect digital HR planning; digital HR planning itself improves performance through predictive staffing and succession analytics. The effect of partial mediation was confirmed with the moderate category. These findings enrich the Resource-Based View (RBV) theory in the context of Banyuwangi hospitals, recommending DEI-Leadership Digital HRIS for the optimization of inclusive health human resources
