Abstract

This study investigates the influence of Work-Life Balance (WLB) and Emotional Intelligence (EI) on Organizational Citizenship Behavior (OCB) among security personnel at PT. Gitra Sandi Borlak. Human resource performance, particularly discretionary behaviors beyond formal duties, is critical for service quality and client satisfaction in security services. Observations indicated variations in OCB, suggesting that differences in WLB and EI may explain these disparities. The study aims to examine the individual and combined effects of WLB and EI on OCB. A quantitative research design using a saturated sampling approach was employed, involving 62 security personnel. Data were collected through structured questionnaires using a five-point Likert scale and analyzed using multiple linear regression, with classical assumption tests conducted to ensure the validity and reliability of the analytical model. The results indicate that both WLB (B = 0.418, t = 4.107, p < 0.05) and EI (B = 0.372, t = 3.685, p < 0.05) have positive and significant effects on OCB, both individually and simultaneously (F = 28.914, p < 0.05), explaining 49.5% of the variance. These findings highlight the importance of maintaining a balance between work and personal life and enhancing emotional competencies to foster discretionary behaviors. The study concludes that organizations can improve OCB through balanced work scheduling and targeted EI development programs, while future research could explore mediating variables and comparisons across multiple organizations.

Abstract

The security outsourcing industry in Indonesia faces persistent challenges including high employee turnover, field discipline issues, and demanding SLA fulfillment for personnel substitution. PT Gitra Sandi Borlak, a strategic Security Services Business Entity (BUJP) managing security portfolios in healthcare and manufacturing sectors, has experienced significant business growth yet continues to receive recurring client complaints regarding personnel instability and operational discipline. This research aims to formulate a reconstruction of the performance management system in Security Services Business Entities (BUJP), with an empirical locus on PT Gitra Sandi Borlak, using the Balanced Scorecard (BSC) framework. The security outsourcing industry faces structural challenges in the form of high employee turnover rates, discipline issues in the field, and demands for the speed of fulfillment of Service Level Agreements (SLAs) for personnel substitution from corporate clients. Through an analytical descriptive qualitative method that integrates operational data with qualitative in-depth interview data with top management and operational users, this study explores causal relationships across four BSC perspectives. The results of the analysis show that operational problems at the customer level are rooted in the need to reconstruct the pillars of the Learning and Growth Perspective, especially related to human capital retention and standardization of the compensation system. The strategic recommendations are directed at the digitization of GPS-based real-time patrol monitoring and the restructuring of the ongoing coaching program to reduce turnover below the critical tolerance threshold of 10% per annum to secure long-term financial profitability stability.
