Abstract

The garment industry is a major contributor to Indonesia's Gross Domestic Product, yet it faces critical challenges regarding high work pressure and worker abuse. This study employed a sequential mixed-methods approach to investigate the relationship between Leader-Member Exchange (LMX), job stress, and the performance of female garment workers. Quantitative findings indicate that LMX is positively correlated with and significantly drives performance improvements. Conversely, job stress showed no significant correlation with performance, and LMX was not associated with job stress levels. Complementing these findings, in-depth interviews with three participants revealed harsh verbal disciplinary practices in the workplace. These qualitative accounts highlight the complex interplay between severe disciplinary measures and the psychological well-being of female workers. Consequently, the study emphasizes the need for a more empathetic, holistic management approach to enhance both worker performance and psychological well-being in the garment sector.
