Abstract

This study aims to explore the experience of job stress and its relation to performance among LGBTQ+ individuals in Indonesia's workplace context, highlighting minority stress as a primary contributing factor. Using a qualitative case study approach, five LGBTQ+ participants were interviewed using a structured guide based on the minority stress model. The data were analyzed thematically. Findings revealed that both external stressors such as discrimination and unfriendly work environments, and internal stressors including constant vigilance and identity concealment, significantly contributed to job stress, which manifested as burnout and was expressed through emotional exhaustion, decreased motivation, and internal conflict between the need for authenticity and the pressure to conform professionally. Coping strategies included identity compartmentalization and reliance on external social support, while organizational support was largely absent. The study concludes that LGBTQ+ employee job stress that manifested as burnout resulted from the complex interaction between personal identity and social stress. It recommends that organizations in Indonesia create truly inclusive and supportive work environments to mitigate the impact of minority stress on the psychological well-being of LGBTQ+ employees.
