Abstract

This study aimed to analyze the effect of job stress and work conflict on teacher performance, with the work environment serving as an intervening variable at MTsN 1 Solok Selatan. This research employed a quantitative approach using a causal research design. The population consisted of all 49 teachers at MTsN 1 Solok Selatan. Since the population was relatively small, a total sampling technique was applied, in which all members of the population were selected as research respondents. Data were collected through questionnaires and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with SmartPLS 4.0 software. The results showed that job stress had no significant effect on either teacher performance or the work environment. Likewise, work conflict had no significant effect on teacher performance but had a significant effect on the work environment. Furthermore, the work environment had a positive and significant effect on teacher performance. The indirect effect analysis indicated that the work environment did not mediate the relationship between job stress and teacher performance. However, it successfully mediated the relationship between work conflict and teacher performance. This study concludes that the work environment plays a crucial role in improving teacher performance. Therefore, school management is expected to create a conducive work environment by strengthening communication, collaboration, and effective conflict management to support sustainable improvements in teacher performance.
