Abstract

This study aims to analyze the influence of transformational leadership, competence, and digital transformation on employee performance, with work motivation serving as a mediating variable. The study was conducted at the Directorate General of Marine and Fishery Resources Surveillance. A quantitative approach was employed, utilizing surveys for data collection. The sample consisted of 309 randomly selected employees. Data were analyzed using regression analysis to examine the relationships between the variables under study. The results indicate that transformational leadership has a positive, albeit very small, effect on performance. Competence has a positive and significant effect on performance. Digital transformation has a positive and significant effect on performance. Transformational leadership, competence, and digital transformation each have a positive and significant effect on work motivation. Work motivation has a positive and significant effect on performance. Transformational leadership and competence positively and significantly influence performance through work motivation; the influence of digital transformation on performance through work motivation is also positive. These findings highlight the importance of transformational leadership, competence, and digital transformation in enhancing employee performance and demonstrate that work motivation can amplify the effectiveness of these variables. This study is expected to serve as a reference for policymakers in formulating human resource development strategies within the marine and fisheries sector.
