Abstract

Digital transformation in manufacturing changes not only the use of technology but also the way employees interpret work, coordinate tasks, monitor operations, and make decisions. This study aims to analyze employee perceptions and experiences in facing digital transformation at one of Indonesia's state-owned cement manufacturing companies, with emphasis on the use of Artificial Intelligence and digital work systems. This research applies a qualitative case study approach. Data were collected through semi-structured in-depth interviews with five informants representing different organizational functions, non-participant observation, and document review. Data analysis was conducted using NVivo 12 Pro through coding, categorization, and thematic interpretation. The findings reveal four major themes: digital technology adoption, changes in work processes, employee digital competence, and organizational culture and adaptation. Employees generally perceive digital systems and AI as useful for increasing efficiency, accuracy, transparency, and speed of decision making. However, implementation also creates challenges related to digital competency gaps, resistance to change, data security, system standardization, and sustainability of knowledge transfer. The study concludes that successful digital transformation requires a balanced integration of technology readiness, human capability, organizational support, and adaptive culture.
