Abstract

The delivery service industry is dominated by a masculine culture that hinders women's leadership through gender stereotypes, stigmatization, and patriarchal organizational structures. This study aims to reveal the construction of women's leadership meanings, employee acceptance, and their navigation strategies at PT XPS-LINK, Bali, Indonesia. A qualitative method with a critical paradigm was employed, involving in-depth semi-structured interviews, participatory observation, documentation, and critical thematic analysis for data triangulation. Findings indicate that women's leadership is negatively constructed via labels like bossy or nagging, double evaluative standards, double bind dilemmas between assertiveness and empathy, and hegemonic masculinity in organizational practices. Nevertheless, female leaders negotiate legitimacy through relational communication. The conclusion states that women's leadership is a discursive arena fraught with gender power tensions, urging organizations to foster inclusive cultures for equal symbolic legitimacy.
